Answers: Introduction The following essay is a case study report on leadership, cultural and performance change issues at the company at MeatPack. This is a family owned food processing business with its headquarters in Sidney, Australia. The company has over 27 years experience in the meat production industry that include other areas like fresh soups and prepared meals. The company also owns processing plants in Queensland and New South Wales. For years, the company has been led by its founder and CEO Mr. Derek Bison who is the fourth generation from the family to work in the meat business. The company has for years performed well under his leadership with a record sales of AUD$300 million in 2013. One of the companys strategic goals is to become a 1 billion dollar company by the year 2020. This calls for the company to make some cultural and leadership and performance changes as discussed in the next pages. 1. According to Armson Whiteley (2010), it is very important for a leader to create a culture where it is clear to each employee that the most important thing is meeting are the organisations values. This will ensure that employees do not need to be followed in everything they do, and do not need to be reminded all the time of what they need to do and what they do not need to do. Armstrong (2012), adds that if an employee knows the foundation and the mission and vision for the company, they are able to realize what the company values and the kind of goals that are important for the company. In this regard, the employee will also know what to do in in any management situation. In this regard, it will take different types of management style to realize strategic goals for the company. According to Dowling, et al. (2013), a hands on manager is not recommended when it comes to meeting organisations strategic goals. This is because they are usually characterized by exercising a lot of co ntrol, criticism, judges and threatens employees all the time. This is the opposite of hands-off manager, who coaches and encourages employees to work with minimum supervision (Giannakis, et al., 2015; H.Zhao Seibert, 2006; Compton, et al., 2014). However, at MeatPack, Bison will need to assess how much his employees will need to be managed and directed. For example, some employees may be self-starters in need of little supervision. Such employees are well aligned with the goals of the organisations, the engage in their work and are self-motivated in their work stations(Heller Darling, 2012). There are however, employee who may not be able to think for they in complex situations, such employees will need to managed at all degree. Kenton Yarnall (2009), adds, that employees though may be in need to be managed, what they do not want is to be micromanaged. If employees have the kind of manager that is all over the place all the time, the feel intimidated as the manager will keep on providing large doses of critical feedback. In the end, they will not be able to work freely and be open to express ideas on how the company is able to meet its mission and vision (Mathis, et al., 2013). To implement proper cultural and performance changes, the company will need to consider having a new kind of management. According to Compton, et al. (2014), real power in organisations leadership comes from forming partnership and not criticizing. In this regard, the new leadership changes would be best using hands off approach. This kind of leader is able to motivate the spirit of employees toward organisations goals as the leader maintains hands off allowing the employee success to happen. For Bison, exercising hands off will mean being able to manage his team without having to bypass the line of authority. He should not be seen to interfere in the daily running of the business during times of strategic change(Keasey, et al., 2005). As this is done, change will be realized gradually as the business continues to maintain its course. Productivity in the organisations will also be constant and both the managerial and the customer service level as would be expected in the strategic ch ange. Some of the area that he would need to exercise hands on approach would include direct reports which identify departments of employees who do not meet targets or complete assigned tasks. It is a great challenge for Bison as exercising hands off approach might be difficult for employees who develop slowly. This might happen since a hands-off manager may not be able to pitch their support or coaching at the right degree for these employees to ensure employees are able to develop the mandatory skills. During the change management strategy, it will be important for Bison to consider time bound actions, since the hands off approach might lead to slow processes from employees, even when they may achieve great results (Lincoln, et al., 2014; Mathis, et al., 2013; Adrian, 2009). This is because the hands off manager will remain at a distant and may not be actively involved with their change programs and which runs a risk of not meeting the full potential of the business. However, at the end of the day, the employee will be able to realize the goals and even become more creative to express own though regarding the program. In this regard, it would be recommended that Bison exercise both leadership styles depending on the situation(Keasey, et al., 2005). However, hands off style should be highly exercised as no employee loves to be followed around every time when they are working as it makes then more nervous and less creative in handling the business. 2. According to the case study, it is reported by Bison team members in senior leadership position as having gained many insights from the trainings and coaching provided and organized by Bison. Even after stopping the coaching exercises, the senior leadership employees have continued to work on their leadership strategies. With the introduction of Human Synergistic circumflex to the organisations, employees are able to rate their performance. Behaviors are also classified in three colors. Red stands for defensive or aggressive, green stands for defensive or passive and blue for constructive. In this regard, organisations culture in the company was realized as being red. At this Bison found that, most people in the organisations were ether aggressive or very defensive in the way they related with one another or the way they related with customers. In this regard, most of the change leadership campaign was to ensure that they changed to blue for his plans to be realized(Hoegle Muethe l, 2016). In this regard, there will be need for the change of organisations structure to much more horizontal organisations with the front line workers and senior leaders being responsible for performance of their fellow employees. According to Compton, et al. (2014), only 30% of employees in a company are always fully committed to their job at one point. It is also a common occurrence that most executives usually realize that one of the major challenges will be closing the gap between realized talent and potential and the energy of the employees under their leadership. With reference to Bisons company, it can be said that they have various departments and employees who are willing to perform to their best from top to below management(Kenton Yarnall, 2009). If he will be able to transform these employees and ensure that they become blue type of leaders then they company will be headed to the right direction in leadership development. As much as it is not the intention of any, employ to be de fensive or aggressive. The challenge is that most of them lack the clear understanding of the type of changes that would take to realize where they are good at when it comes to leadership(AustraliaLaw, 2010). Some of the employees may not have come to realize the kind of changes that was needed to bring out the best in each senior leader to achieve the impact. According to , leaders are also able to obtain the understanding through an approach known as Blue kind of leadership as the one implemented by Bison. Blue leadership would be good when it comes to creating new markets for MeatPack and converting people in to new customers. The concept is important in helping senior leaders in the organisations realize their talents and energy in their organisations and be able to save the cost of coaching. In this regard, leadership is thought as being a service that employees in the organisations will embrace or not. Each leader in the organisations must be able to work towards gaining new customers and bosses must be able to deliver performance. In addition, employees in the department should also be able to access support from their managers. According to Keasey, et al. (2005), when employees value the leadership practice, they will in turn buy that kind of leadership. In this regard, Bison will realize his employees acting with commitment instead of disengaging and becoming noncustomers of his leadership, as was the case before coaching(Armstrong, 2012). Once Bison began to think in this lines about leadership, he realized that his concepts and leadership coaching was developing among his senior employees, in this regard employees were able to work toward converting noncustomers in to customers thus increasing the market share for the organisations. The blue leadership was also important in converting disengaged employees to engaged ones. According to Armson Whiteley (2010), the blue leadership strategy have also enable employees understand the companys mission and vision and it does not only have to be about getting salary and keeping their job, but about driving their efforts towards the organisations strategic goals. Adrian (2009) adds that blue leadership style will also bring about change in the companys leadership strength. As is realized in the case study, the senior employees were able to adapt Bisons model which was different from the traditional leadership model and development approaches in different ways. It can be said that is for senior leadership, what they can do to influence change would be to focus on acts and activities in the organisations. According to different studies on leadership, the values, qualities and characters that make for good leaders include proper coaching. In this regard, changes in qualities, values and character will eventually translated in to high performance. This means that when the senior leaders look back in to Bisons coaching program, they should be able to act on the evidence of notable change. They need to put more dedication on ways they can transform organisations behavior. As much as it can be difficult to assess and measure if leaders in the organisations are internalizing and embracing the new kind of leadership, it can be done if they focus on what acts and actions they need to undertake to motivate other employees towards the strategic goal of the organisations. At the end of the day, they will be able to asses and measure the difference. According to Chernev (2011), it is usually easier to change people behavior and activities in the organisations. However, it is usually difficult to change their values, qualities and other traits. It thus calls for the senior managers to alter their values and qualities so that other employees in the organisations will be able to follow course through their guidance. 3. For MeatPack to become one of the market leaders, it had to have an innovation-friendly organisations structure. In this regard, they also needed to establish and inspire a proper organist ion culture through their structure. According to Giannakis, et al.(2015), flat structure in organisations enable them to meet many goals. The word flat is actually a misnomer since it does not necessarily mean that the organisations are flat but they are not tall. In this regard, employees do not shift responsibility to a higher level department in the management ladder, meaning that they are able to take charge of situation in their own level, it enables them make decisions and enjoy responsibility in the company. According to Mathis, et al. (2013), there are many leadership and management advantages of having a flat structure. For MeatPack one of the advantage is in the structure itself. As with most flat organisations, MeatPack does not have many layers of management. This is different from the tall structure which is common with many businesses. Flat structures also enjoy a short chain of command meaning that each level enjoys its own managerial control(Chernev, 2011). The span of control will also look at the number of senior managers who will directly report to Bison. At MeatPack, several senior managers for each department directly report to Bison. With regard to the reduced number of layers of management, MeatPack is able to get the most out of this structure. The other benefit for MeatPack in flatter structure is on communication. There is a great level of communication between the top management and other employees. This is because senior manager are more democratic and offer room for employees to be innovative. Communication is also faster in this company, it is more effective and reliable that in the tall structures. This is because any input by an employee will get more support from the decision makers since there is no chance for power struggle in the organisations(Hoegle Muethel, 2016). When it comes to decision making, it was realized that MeatPack come out as being more flexible and adaptive than would be the case in tall structures. The level of flexibility also depicts decision making as being one on a need basis. This makes it easier for the employees to serve the companys clients. When one looks at tall organisations, staff member are required to seek approval from the top management who will also need approval from the director and the director from the shareholder before a decision is made. This is not the case at MeatPack, since employees are given the power to makes some of the decisions independently. The reason is that the company has few layers of reporting in their organisations structure meaning that there is less bureaucracy. In this regard, decisions are made quicker giving the company mobility and agility(Armstrong, 2012). When it comes to organisations change performance, the flat structure at MeatPack is made of competent and qualified staff to do this. Employees are fully engaged, there are skilled working groups which leads to satisfaction among workers and lower employee turnover. If the employees are more responsible in operations, they will be able to lead the company towards strategic goals. In addition, the company is able to save cost on employee upper management which decreases employee expenses and increase companys profits to a huge margin(Armstrong, 2012). Lastly, the flat structure has worked well for MeatPack since there are very few variations about office structure and operations. For example, it will be a common thing for a customer to be given a discount in purchasing bulk unprocessed meat but denied one in the ready to eat meat since they are different departments. Ben Hamper Essay For Ben Hamper it was inevitable that he would end up working in the General Motors factory in Flint, Michigan. He was a third generation â€Å"shop-rat† following in the footsteps of his family and extended family. Working on the Rivet Line for General Motors was far from what Hamper wanted to do with his life. Unfortunately for Hamper this was the only job where he was receiving good pay and was able to drink throughout his day. Hamper faced many ups and downs being an American autoworker; the working conditions, labor-management relations and psychological problems to name a few. It would eventually be the psychological issues that would lead Hamper away from General Motors and the auto industry. Hamper did not start out with a plan to work the Rivet Line as his career. He wanted to be an ambulance driver, but that later went away as he grew older. Hamper was a smart kid who would sometimes make the honor roll; though he complains that he had nothing better to do but homework. His father, Ben Hamper II was nothing but ordinary. Hamper II was married but rarely worked, and when he was not working he was at the closest bar he could find. It was a family affair to work in the auto industry. Hamper describes â€Å"Flint, Michigan. The Vehicle City. Greaseball Mecca. It was as if Hamper was born into the Rivet line. Prior to Hamper working at General Motors, he painted houses. Right after graduating high school Hamper found out his girlfriend, Joanie, was pregnant and he married her. He soon got a job painting houses, but that was not making enough profit for his family. Joanie then got a job while Hamper stayed home and drank and used drugs with his neighbors, which is when his family began falling apart. Soon Hamper would find that getting a job was going to be difficult, because in the mid-1970s Flint, Michigan went into a recession. Hamper came to the conclusion that he would have no choice but to get a job at General Motors. This was much more difficult than Hamper ould have thought. Due to the recession, Hampers attempt at applying at GM was a long shot. They were not hiring and not handing out any applications. Fortunately for Hamper his friend got hired and was able to get him a job. Out of all the stations that Hamper would have wanted to end up working, his least favorite was the Cab Shop, where General Motors management stationed him. The job ca me easy for Hamper, perhaps because of its repetition it required. Hamper states that â€Å"Every minute, every hour, every truck and every movement was a plodding replica of one that had gone before† (41). It was a job of repetition and monotony, which was eventually going to drive him crazy. The psychological costs that Hamper received due to working in the auto factories were foreseeable. The countless repetition, and the boring days were going to drive him crazy. Drinking was one way to cope with the tedious work day. Hamper relies on his coworkers for practical jokes and banter. Though some workers were unable to take the constant repetition, was Roy. Roy was a Rivet line worker just like Hamper, but he was using drugs. Perhaps it was the drugs that caused him to capture a mouse and send it through the rivet line. Hamper knew that it was the working conditions that sent many men over the edge. They would make up games like â€Å"Rivet hockey† or played cards to pass the time. But Hamper found other ways to pass his free time at the factory, he wrote. He wrote poems, articles and manuscripts, even the book called â€Å"Rivethead† while at General Motors. The effects the economy had on these workers was rough at first, but then Hamper speaks about the factory coming back onto its feet, â€Å"summer and fall of 1977, the truck plant was hummin’ six days a week, nine hours per shift† (44). People were spending money again and buying automobiles. Hamper and his work partner developed a scheme they called â€Å"doubling up†. This was a way for Hamper and his partner to take longer breaks and do less work throughout the day. Things were looking up for the factory and its workers, until management claimed there was going to be a change in the way things were done. Hamper would have to put in more work, which then lead to another recession hitting, and to people getting laid off. This set the General Motor factory back into a downward spiral. There was an nnouncement, given by Roger Smith, stating that many of the General Motors factories would be closing down. Hamper describes it as â€Å"My beleaguered hometown was like some banged-up middleweight resting its rump on the ropes, covering up its soft belly, hoping to only last out the round† (68). The town of Flint was facing yet another recession, and in the process of becoming the poorest town in Michigan. F or Hamper, it was either stay in Flint where there were no jobs, or relocate to Pontiac, Michigan and commute for work. Prior to transferring to Pontiac, he would be laid off for about nine months. Hamper collected unemployment and quickly found that he was getting more money by collecting rather than working. Finally the time came for him to commute to Pontiac. Hamper finishes working in Pontiac and moves back to working for General Motors in Flint. Where more layoff were occurring and at times he was unemployed for a year. While living in Flint, Hamper writes to Michael Moore, who is a man responsible for the liberal rag called the Flint Voice. Moore was pleased with Hampers writings and called him, set up a meeting and offered Hamper an unpaid job of writing feature articles. He accepted and this was the start of Hamper and Moore’s friendship. Soon their relationship would turn into much bigger things for Hamper. His column was being read and becoming popular, even by the wall Street Journal. This seemed to be a turning point for Hamper, but his panic attacks started happening once he transferred to Pontiac. During the spring of 1988, Hampers panic attacks would get the best of him and it was the last time he would leave the auto factory. Ben Hamper was a third generation General Motors factory worker. It was far from what he wanted to do with his life growing up. Working in the auto factories for Hamper was like it was in his blood. He picked up the job quickly and soon found ways around it. For the working class man like Hamper and his many coworkers at the General Motors plant, was hard. Many workers had jobs, and then would get laid off and so on. They faced low pay for the amount of work they needed to put in, while at times other had to commute two hours for work. The psychological problems that occurred to the workers were mostly mental and alcoholism. Hamper being falling victim to both, knew that it was time for him to get out of the industry and move onto something he loved. He was a writer, and became notably famous for it. Perhaps it was Michael Moore who first gave Hamper his debut into the writing world, but it worked for Hamper. Hamper is a very well accomplished man for being raised by a mother who worked two jobs and a father who was almost always absent. Hamper knew that he would be more than a â€Å"shop-rat† like his father and grandfather. He has made a name for himself, and that is what he should be proud of.

Afghanistans History Afghanistan was once a part of the ancient Persian Empire but was conquered by Alexander the Great in 328 B.C.E. In the 7th century, Islam arrived in Afghanistan after Arab peoples invaded the area. Several different groups then tried to run Afghanistans lands until the 13th century when Genghis Khan and the Mongol Empire invaded the area. The Mongols controlled the area until 1747 when Ahmad Shah Durrani founded what is present-day Afghanistan. By the 19th century, Europeans began entering Afghanistan when the British Empire expanded into the Asian subcontinent and in 1839 and 1878, there were two Anglo-Afghan wars. At the end of the second war, Amir Abdur Rahman took control of Afghanistan but the British still played a role in foreign affairs. In 1919, Abdur Rahmans grandson, Amanullah, took control of Afghanistan and began a third Anglo-Afghan war after invading India. Shortly after the war began however, the British and Afghans signed the Treaty of Rawalpindi on August 19, 1919 and Afghanistan officially became independent. Following its independence, Amanullah attempted to modernize and incorporate Afghanistan into world affairs. Beginning in 1953, Afghanistan again closely aligned itself with the former Soviet Union. In 1979, though, the Soviet Union invaded Afghanistan and installed communist group in the country and occupied the area with its military occupation until 1989. In 1992, Afghanistan was able to overthrow Soviet rule with its mujahideen guerrilla fighters and established an Islamic Jihad Council that same year to take over Kabul. Shortly thereafter, the mujahideen began having ethnic conflicts. In 1996, the Taliban then began rising in power in an attempt to bring stability to Afghanistan. However, the Taliban imposed strict Islamic rule on the country which lasted until 2001. During its growth in Afghanistan, the Taliban took many rights from its people and caused tensions throughout the world after the September 11 terrorist attacks in 2001 because it allowed Osama bin Laden and other Al-Qaida members to remain in the country. In November 2001, after United States military occupation of Afghanistan, the Taliban fell and its official control of Afghanistan ended. In 2004, Afghanistan had its first democratic elections and Hamid Karzai became Afghanistans first president via election. Government of Afghanistan Afghanistan is an Islamic Republic that is divided into 34 provinces. It has executive, legislative and judicial branches of government. Afghanistans executive branch consists of a head of government and chief of state, while its legislative branch is a bicameral National Assembly made up of the House of Elders and the House of People. The judicial branch is comprised of a nine member Supreme Court and High Courts and Appeals Courts. Afghanistans most recent Constitution was ratified on January 26, 2004. Economics and Land Use in Afghanistan Afghanistans economy is currently recovering from years of instability but it is considered one of the poorest nations in the world. Most of the economy is based on agriculture and industry. Afghanistans top agricultural products are opium, wheat, fruits, nuts, wool, mutton, sheepskins and lambskins; while its industrial products include textiles, fertilizer, natural gas, coal and copper. Geography and Climate of Afghanistan Two-thirds of Afghanistans terrain consists of rugged mountains. It also has plains and valleys in the northern and southwestern regions. The valleys of Afghanistan are its most populated areas and much of the countrys agriculture takes place either here or on the high plains. Now let me introduce you to what technology really is, by telling you a brief meaning so, what is Technology? Technology is a material that has various forms which helps a person performs a task on a daily basis. In todays world Technology is necessary in every aspect of live as it has changed and evolved the very world we live in. Technology has impacted youth of the 21st century as well as the adults, who are going through the era of simplicity into robotic evolution. But todays Ted Talk will mainly focus on the effects of technology on mainly youth. But many benefits of technology have been seen as years have passed, for example discoveries in all mechanical industries, efficiency of business work, advancements in medical care and many more. Side effects that is evident when you here technology,ÂÂ   deficiency in child thinking and social skills , privacy is at risk , climate change and the most worrying is the laziness in humans. Technology has never been so improved and developed in the history of humanity since the invention of the first wheel to now the era of virtual reality. I personally believe that technology, being used by anyone is not harmful at all but it does not affect a person until someone misuses it for their own sake or benefit. In todays world the youth run the technology and technology is its main target, the relationship between them is vice versa and none of them can stay without each other, note that I am not talking about a person but rather about a no living thing but now in this era these technological things are given more importance than actual living human beings. This technology indeed causes youth of today to like tech in the form of phones but also it causes harmful effects that stay with the youth throughout their lives. For example, depression and extreme isolation is evident in most of todays youth, this happens due to the lack of contact with people in their real lives other than virtual friends on Facebook. This happens often in institutions like social gatherings and when there is a pause or silence or you might feel awkward , in order to cope with it taking out your phone and using it without a purpose make us youth feel better than talking to a person right in front. Isolation then leads to Depression which then shows us that we lack human contact which includes physical exercise. Not exercising and staying home all day also adds obesity within you. This moreover relates to the reason why this happens and so its because youth utilizing their time in video games, taking to friends online and mostly watching YouTube videos most of the ir day rather than studying or using their time effectively in other things which I think is known as studying. Face to face interaction between people has been reduced, resulting absence of social skills, which are needed in our daily lives. Through the media, for likely Hollywood movies we have seen how children get bullied in school by kids are more tougher than them but this still exists but bullying has taken another form in todays time , instead kids get bullied more likely through social media now. This is just simple as a kid posting a picture on instagram and then waiting for instant likes but less that he know instead of likes he gets bombarded my comments my his friends that how ugly he or she looks. This internal depression and pain within a kids mind affects them mentally which remains with them during their life span, just like a pavement, a part of like taking away apart life. Kids who get involved in the act of bullying other kids , this happens since these bullies are more like to say things online on Facebook or twitter or other social media applications rather in person , face to face but they do not have guts bully in real life. Eventually, increase in cyber-bullying leads to teen suicides and parents get hurt and eventually wanting to know the reason why this happened. But now we all know reasons behind this? Dont we? I can just not stop talking about the negative effects of technology as they are reoccurring in my mind while I am trying to pursue you to lessen down the amount of time you send on technology. Now I am going to tell you some information that you might not really pay attention while your parents are telling you! I will take my parents as an example and display it to you guys and assume that all parents tell this to their kids. So what Parents say is basically, dont use headphones while sleeping or overusing and listening to music a lot during the day at constant pace but guess what? It causes loss of hearing over time. Just like the previous outcome looking at a phone or any display can affect people and mostly likely children to have vision loss resulting optical glasses much earlier in life. For example, I am assuming you have a younger sibling who wears glasses and he plays games on the ipad right in front of his eyes as close as he could be to the screen. But your parents are shouting at him, telling him stop playing it to close to your eyes, as your sibling is ruining his precious eyes or this might be you too. While you would like to have much longer conversations with Siri then real friends and people, it shows how much you love your phone and you have created this person in your life that displays family to you. Force yourself to have a relaxing electronic free day where you appreciate the surroundings near your which will help calm all your stress down from these worldly things. The article in Psychology Today says that, the use of technology can alter the actual wiring of the brain. More than a third of children under the age of two use mobile media. That number only increases as children age, with 95% of teens 12-17 spending time online. The article, explains this as video games form the brain in a way that leads to a diminishing memory and distraction. Children who use search engine to find information might be good at finding it but not at remembering. Also children who use too much of technology may not use their imagination to deeply analyze the information or material. Another study on two groups of sixth graders found that kids who had no access to electronic devices for five days were better at picking up on emotions and nonverbal cues of photos of faces than the group that used their devices during that time. Also this relates to how, Pediatricians say that severe obesity is increasing among young people which clearly reflects the type of foods kids eat also as we use more technology, we exercise little. Now, let me give you an advice, go for a vacation, do not take your phone despite all those important pictures you have to upload then actually enjoying the real sensation of the actual place. Creating an absolute balance in your life will help you appreciate the people around you as well as the technology you use but rather becoming a senseless zombie that you often kill in the games. Lastly, I am not saying that you by using technology are a bad person, but what I am trying to convey is that technology is now getting advance day by day, you being dependent on it could ruin your live in a way that you would not even imagine. By advance technology I mean, how you see in movies that the artificial intelligent robots designed by humans, attack humans and then take over the world by causing a terrifying robotic apocalypse. Another negative aspect of emergency care is the overcrowding of many emergency rooms, and the long wait patients may have to endure, which can actually add to their medical woes. In fact, in 2001, only 3 percent of national emergency rooms said they never experienced overcrowding, and the problem is expected to get worse for a number of reasons ("Overcrowding," 2001). All About Exterior Paint Problems and How to Fix Them What are the safest ways to remove paint? Does exterior paint need to be taken off down to the bare wood? Do heat guns really work? These are questions homeowners around the world face. You are not alone. Fortunately, the paint problems of one persons home are the same faced by other homeowners. Believe it or not, the  U.S. Department of the Interior has come to the rescue. It wasnt until 1966 that the U.S. became serious  about preserving its historic heritage. Congress passed the National Historic Preservation Act and charged the  National Park Service (NPS)  with supporting historic preservation programs and activities. Their handy series of preservation briefs are geared toward historic buildings, but the information is great professional advice that anyone can use. Exterior Paint Problems on Historic Woodwork,  Preservation Brief 10, was written by Kay D. Weeks and David W. Look, AIA for the Technical Preservation Services. Although written back in 1982 for historic preservationists, these recommendations are good starting points for homeowners to come to terms with what needs to be done. Here is a summary of the historic preservation guidance and expertise for painting exterior wood siding - with links to more information from the original brief. Selecting the Safest Method to Remove Paint Removing paint involves work - that is, the manual labor of abrasion. How much time and effort are put into paint removal (or paint preparation) is a judgment call and may be the most difficult decision you make. Basically, you can remove paint from your homes exterior siding by three methods: 1. Abrasive: Rubbing, scraping, sanding, and generally using friction. Use a putty knife and/or a paint scraper to dislodge anything loose. Then use sandpaper (orbital or belt sanders are okay) to smooth each area. Do not use rotary drill attachments (rotary sanders and rotary wire strippers), do not water blast or pressure wash, and do not sandblast. These abrasive methods may be too harsh to the siding itself. Pressure washing above 600 psi may force moisture into places where it should not go. A gentle garden hose for cleaning up is okay. 2. Thermal and Abrasive: Heating paint to a melting point and then scraping it from the surface.  For thick layers of built-up paint, use an electric heat plate, an electric heat gun, or a hot air gun that heats from 500 °F to 800 °F. The blow torch is not recommended. 3. Chemical and Abrasive: Using a chemical reaction to soften the paint to make it easier to scrape away. For many reasons, use chemicals only as a supplement to other methods of paint removal. They are too dangerous for you and the environment. Two classes of chemicals are solvent-based strippers and caustic strippers. A third category is biochemical, which may be marketed as bio- or eco- but its the chemical part that makes it work. Paint Removal Precautions Any house built before 1978 may have lead-based paint. Do you really want to remove it? Also, dont substitute speed for safety. Only use the recommended methods listed above. Keep yourself safe and your house in one piece. Paint Surface Conditions and Recommended Treatments Ask yourself why you want to paint your house. If there is no paint failure, adding another layer of paint may actually be harmful. When paint builds up to a thickness of approximately 1/16 (approximately 16 to 30 layers), say the authors of Preservation Brief 10, one or more extra coats of paint may be enough to trigger cracking and peeling in limited or even widespread areas of the buildings surface. Repainting buildings for cosmetic reasons are not always good reasoning. Sometimes you dont need to remove old paint at all, especially for these conditions: Dirt and Grime: Sometimes road dirt and salt can make siding look worse than it is. Clean it with l/2 cup of household detergent in a gallon of water with a medium soft bristle brush and then a gentle hosing.Mildew: Clean with a medium soft brush using one cup non-ammoniated detergent, one-quart household bleach, and one gallon of water. Try to open the area to the sun to avoid further mildew.Paint chalking is that white film on the surface of old paint that is breaking down. Clean the area with a medium soft brush using l/2 cup household detergent to one gallon of water.Stained paint occurs most often from metal or wood becoming moist and coloring the painted surface. Determine the cause of the stain, but its usually unnecessary to remove the paint. Limited paint removal can be considered for these conditions: Paint Crazing: Crazing is fine, jagged interconnected breaks in the top layer of paint. It happens when a house has many layers of paint that become hard and brittle, not allowing expansion and contraction with the wood. Sand off a layer and repaint.Paint Blistering: To distinguish between solvent blistering and blistering caused by moisture, a blister should be cut open.Wrinkled Paint: This happens when the paint has been put on incorrectly. The authors call this an error in application. In a historic building, leave a small out-of-the-way patch untouched for archival purposes. A record of all of the paint layers through the history of the house is useful for future historians. Unfortunately, some conditions require complete removal of exterior paint: Paint Peeling: Before painting, remove sources of moisture inside and outside, as described by the authors: Excess interior moisture should be removed from the building through installation of exhaust fans and vents. Exterior moisture should be eliminated by correcting the following conditions prior to repainting: faulty flashing; leaking gutters; defective roof shingles; cracks and holes in siding and trim; deteriorated caulking in joints and seams; and shrubbery growing too close to painted wood.Cracking and Alligatoring: These symptoms are advanced stages of crazing. General Paint Type Recommendations Paint type is not the same aa s paint color. The type of paint to choose depends on the conditions, and most old (historic) homes will have oil-based paint somewhere in the mix. Remembering that this article was written in 1982, these authors seem to like oil-based paints. They say, The reason for recommending oil rather than latex paints is that a coat of latex paint applied directly over old oil paint is more apt to fail. Justification for Paint Removal A major purpose for exterior paint is to keep the moisture out of your home. Often you dont need to remove paint down to the bare wood. To do so usually requires harsh methods that may damage the wood. Also, the layers of paint on a house are like the rings of a tree trunk - they provide a history that future owners may want to analyze in a laboratory during an architectural investigation. Painting a house every 5 to 8 years protects exterior wood siding from moisture penetration - and can add some zing to your homes curb appeal. Regular maintenance of a house will include mere cleaning, scraping, and hand sanding. Where there is a paint failure, determine and fix the cause before you even begin a painting project. Treating paint problems often means a total painting of the structure may be unnecessary. However, if you determine that you need to paint your house, keep two things in mind before you repaint: (1) only remove the top layer of paint down to the next sound layer; and (2) use the gentlest means possible. In order for the company to successfully prepare for an Initial Public Offering we will need to revise the employee handbook, resolve some specific internal employee matters and implement a whistleblower policy. Employment-at-will refers to common law which holds employees that work for an unspecified time period work at the will of their employers and employment can be dismissed any time (Zachary, 2012, p. 25), for good cause, bad cause or no cause, by either the employer or the employee. Some exceptions of dismissal for employment-at-will include discrimination against race, national origin, color, religion, sex, age, and disability, other exceptions are wrongful discharge in violation of public policy or breach of contract, the promise of â€Å"good faith and fair dealing† in a contract of employment or suggesting contractual requirements based off of the company’s handbook or policy statement (Halbert Ingulli, 2012, p. 50), and tort whether the policy is found in legislation, constitutions, legal hearings, administrative practices, or other sources (Zachary, 2012, p. 25). The tort law offers the employee the chance to convince a jury to award damages (money awards) for â€Å"wrongful discharge† (Halbert Ingulli, 2012, p. 51). Some state and federal statutes may also prohibit the discharge of employees for their participation in jury duty, filing workers compensation claims, involvement in the union, conducting military duty or certain occurrences in whistle-blowing (Zachary, 2012, p. 21). Our company operates off of voluntary employment; therefore, general counsel reviewed the employment-at-will doctrine and exceptions mentioned above and legal termination is an option for all eight employees based off of either personnel misconduct or violation against our company’s rules and regulations cited in the employee handbook. Table 1, titled, â€Å"Employee Conduct and Rational for Termination or Continued Employment†, illustrates the eight personnel actions under investigation and the decision for termination or continued employment. The decisions to terminate or retain the employees stem from a reflective approach that melds traditional theories and modern theories of ethics. Two particular theories that support the decision are the consequences-based approach which provides the greatest good to the majority of the people, in this case, the company as a whole and the Proactive theory decision based off of recommendations or actions are just from the very start (Harcourt, Hannay, Lam, 2013, p. 312). One of the decision rules from the Proactive theory used is the parity rule which ties all similar actions performed in a similar environment receive the same or similar consequence (Harcourt, et al, 2013, p. 313). If the company is to become successful with the launch of the public offering then employees must be accountable for their actions of misconduct or violations against the company employee handbook. In addition to personnel actions mentioned above, I recommend we adopt a whistleblower policy based off the internal allegations against the accounting department for falsified expense reports and before we take the company public. Implementing a whistleblower policy will provide the employees a voice of the company, reduce monitoring expenses, stimulate additional decision-making (Moberly, 2012, p. 11) among employees, supervisors, and senior management, will protect against illegal conduct and provide greater oversight of company resources and assets (Shackelford, 2009, p. 3). Furthermore, the Securities and Exchange Commission and the New York Stock Exchange issued regulations under the Sarbanes-Oxley Act that listed companies must provide their Codes of Ethics to the public (Moberly, 2012, p. 19). Our commitment to the workforce is to implement a whistleblower policy that focuses on the three fundamental items of clear guidelines, policies, and procedures (Gould, 2009, p. 3) for reporting organizational misconduct. Our whistleblower policy and Code of Ethics should be included in the revised employee handbook, posted on the company website and a hardcopy distributed and signed by each employee. The policy guidelines should contain our objective and scope of the policy so we can address what we want to accomplish (Shackelford, 2009, p. 3). Our policies will indicate that all employees, hourly to senior level management salary employees, are required to report organizational misconduct and to assist in any investigation by law enforcement or regulatory agency. Step-by-step reporting procedures will also be included in the policy. Employees will have the right to submit the report directly to their first line supervisor unless that individual is involved in the matter then report the situation to the next supervisor in the chain. If employees feel uncomfortable using their direct reporting chain then they can submit the report through the company action hotline, anonymously or directly to the audit committee. The individual’s confidentiality will remain as confidential as practicable (Shackelford, 2009, p. 3). Our company encourages the employees to report the wrongdoing internally through the use of our open-door policy or through the various avenues aforementioned rather than blowing the whistle externally. Our company will not tolerate retaliation against employees reporting wrongdoing or whistleblowing. In conclusion, as the Chief Operations Officer, I reviewed the employment-at-will doctrine, conducted and resolved eight thorough employee investigations that required my immediate attention, and provided background information that supports my recommendation on implementing a whistleblower policy prior to our public offering.

Frederick Douglass’s Narrative In Frederick Douglass’s Narrative, Douglas himself narrates the novel using story telling to bring both the reader into the story, and the theme into focus. Through his narration, Douglass also uses narrative strategies like anecdotes, and plot twists. Even with it being a true story, Douglass brings the readers’ attention to a peak with these techniques making the story interesting and appealing. The most influential technique used by Douglass is story telling. He uses little stories, or stories-within-a-story, to make the reader pay attention. With descriptive tales of the plantations he worked on, the beatings and torture of slaves, and learning to read and write, he not only gets the attention of the readers, but he gets them to understand his point of view. For example at the beginning of the narrative Douglass tells a story of his aunt being beating, â€Å"I have often been awakened at the dawn of day by the most heart-rendering shrieks of an own aunt of mine,† (3). He goes on and gets even more graphic and descriptive, â€Å"The louder she screamed, the harder he whipped; and where the blood ran fastest, there he whipped longest.† (4). Also early in the novel, Douglass writes of the plantation he grew up on, â€Å"There were no beds given the slaves, unless one coarse blanket be considered such,† (6). Soon after being sold to Mr. and Mrs. Au ld, he was taught the alphabet. He uses this experience to show to his audience that he is very literate despite his masters’ wishes, â€Å"If you teach that nigger how to read there would be no keeping him,† (20). So this story shows some more cruelty from his master. Just for reading he would be sold, which shows unfair treatment to the reader. Another similar technique used by Douglass very effectively is anecdotes. He uses anecdotes throughout the story to bring a humorous or interesting little side story into the readers’ minds. One good example of this is when he is talking about slave songs, â€Å"I have often been utterly astonished, since I came to the north, to find persons who could speak of the singing, among slaves, as evidence of their contentment and happiness.† (9). This shows the readers of his concerns by just adding a brief story in to interest the reader.
